Attracting and retaining Millennials in the workplace

If you ask any HR department, attracting and retaining talent is not an easy task - especially when it comes to Gen Y - or the Millennials - as they are often known. Millennials are in their mid-20s and 30s and by 2020 they'll comprise more than a third of the workforce. Our Team Leader of Communications Ashley Fell spoke to Jon Dee on Sky News about how to get the best out of Millennials as employees.

What are some of the key differences between Millennials and the generations that went before them when it comes to careers and the workplace?

Millennials have spent longer in education than previous generations. More than 1 in 3 have a university degree compared to 1 in 5 Baby Boomers. With this comes greater expectations around career trajectory and opportunity. While the Baby Boomers were shaped in an era of greater job security and career stability, today’s emerging workforce have seen sectors like manufacturing decline and new jobs like App Developer, Cyber Security and Social Media Marketer become mainstream.

The rise of the gig economy where people may hold down multiple roles or are more freelancer, contractor and contingent worker than employee means that we have moved away from job for life, and career for life. The national average job tenure is three years per employer, which means that school leavers today will have 17 separate jobs across an estimated 5 careers. While Boomers developed their career by showing loyalty within an organisation and climbing the rank, Millennials are shaped in a work culture where careers are developed by moving across organisations, grabbing opportunities and gaining experience across organisations and industries.

When it comes to the workforce, what are Millennials looking for in their place of employment?

Millennials are looking for Culture, Purpose and Impact.

Culture refers to the workplace community, the way the staff interact, the values that they hold. It’s the ‘who’ of the organisation, the people, and how they do what they do. Culture is important to Millennials because the workplace is one of the main social crossroads through which todays Millennials now pass. They are looking for social interaction, professional collegiality and connection at work.

Purpose refers to the ‘why’ of an organisation. It’s the big picture of what the organisation is about, their reason for existence, their vision. Millennials are more likely to consider the ‘higher-order drivers’ (such as the triple bottom line, volunteer days, organisational values, corporate giving programs, further study, training and personal development) as important when looking for a job.

Impact refers to the contribution team members can make to achieve this vision. It’s no longer just enough to provide a fair days pay for a fair day’s work, this generation want to know that their own contribution is having an impact and making a difference.

What advice would you give to employers who steer clear of younger workers?

Every generation of young people throughout history has copped a bit of bad press from the older generations, and that’s not always without reason. Each generation has strengths, which we should connect with, and weaknesses which we need to keep an eye on.

But the fact is, Australia has an ageing population and with this an ageing workforce. It is just a basic factor of future proofing and forward planning for leaders to start to think about attracting the next layer of talent, leadership succession planning and staff development.

It’s important to remember that Millennials bring the latest education, an innate connection with technology and can connect with their cohort better than any other generation. Diversity – whether that be gender, cultural or generational diversity enhances our workplaces. An organisation gains strength when it not only resembles the society in which it operates but when it brings the different voices into the organisation as well.

The Millennial Workforce; Creating Culture Purpose and Impact

Recently our Head of Communications Ashley Fell delivered a presentation titled, The Millennial Workforce; Creating Culture, Purpose and Impact at a range of conferences. From a state-wide aged care conference through to a Millennials marketing event.

Also known as Generation Y, Millennials are born between 1980 and 1994. They are those who lived their formative years or began their careers in the new Millennium.

Millennials seek leadership involvement and career opportunities rather than job security and a stable work environment. What is important to this generation of emerging workers is CPI - Culture, Purpose and Impact.


Millennials thrive on a healthy workplace culture. In addition to training, varied job content, an accessible management style and work/life balance, is a workplace culture and sense of community. Workplace cultures that are fun, inviting, inclusive and provide a sense of community are highly valued by a generation who are delaying traditional life markers, such as getting married and starting a family.


In addition to an engaging workplace culture Millennials are seeking places of employment where they resonate with the values and purpose of the organisation. If the culture is the ‘how’, the purpose is the ‘why’.

Millennials are seeking a higher order than previous generations. When looking for a job, it is about more than just survival and security (remuneration, employment conditions, superannuation, worker entitlements, role description, tenure and job security).

The social aspects – such as opportunities for collaboration, social events, co-working spaces and team building – are even more important. 

What Millennials consider most important when looking for a job are the ‘higher-order drivers’, such as the triple bottom line (people, profit and planet), volunteer days, organisational values, corporate giving programs, career pathways, further study, training and personal development.


In addition to culture and purpose, Millennials are looking for an organisation where they can have an impact. Millennials want to contribute to something bigger than themselves. They want to be challenged in their work, make a contribution and celebrate the wins.

As different sectors seeks to attract, recruit and retain this emerging generation of employees, remember that Millennials are looking for an engaging workplace, inspiring values which connect with their own, and employment opportunities where they can make a difference. In short they are looking for Culture, Purpose and Impact.

McCrindle NBRS SMART Breakfast Seminar

Next Friday, 12th May 2017 we are looking forward to co-hosting the SMART Breakfast Seminar alongside NBRS Architecture at Macquarie University.

Contiki Youth Evolution research

We were delighted to partner with Contiki to conduct new research into the aspirations, behaviours and fears of young Australians (18-36 years of age). The Contiki 2017 Youth Evolution Report explores some of the key trends influencing their attitude and lifestyle.

Feeling left behind

There is a strong sentiment among young people, specifically those aged 18-21, that they are being left behind economically. Especially in an era of flat wages growth and huge increases in home and living costs. Two decades ago, the average Sydney house price was around six times the average annual full time income. Today this has skyrocketed to 14 times the average annual full time income.

Ten years ago, over a third (34%) of 18-34 year olds indicated they were saving for a home, while this has dropped to below a quarter (24%) today. A significant two in five (40%) 18-21 year olds fear they will never be able to own a home. “We think of younger generations as having a youthful idealism and optimism, but this research shows young adults are not feeling as positive”, says Mark McCrindle.

Financial fears

Over half (51%) of 18-21 year olds fear not being able to live out their dreams due to financial and time constraints and 42% already regret not saving enough.

“The students of today are going to be the most formally educated generation to date; it is predicted that one in two will obtain a university degree. However, so too will they have higher amounts of debt when they enter the workforce; in fact, they might be the first generation since the Great Depression who will end up economically worse than their parents,”. - Mark McCrindle

Travel is a priority

Despite financial constraints and complexities regarding an independent lifestyle, 76% of 18-21 year olds want to travel more. 

Although more than two thirds (69%) of this age group has the desire for financial freedom, just beyond this is their desire to travel and see the world (64%). 

Around a third are also willing to go into debt for travel (36% of 18-21, and 39% of 22-36 year olds).

Delaying traditional life markers

With a focus on lifestyle rather than just wealth accrual, the emerging generations are spending more time living at home. They are also delaying traditional benchmarks of adulthood such as buying their first home, marrying, or starting a family.

A third of Australians (32%) aged between 18-36 years old continue to live in the parental home. This is a mix of both those who have never moved out as well as those who have moved back in with their parents. This is often due to high costs of living; labelling them as the “boomerang generation”.

Even though they are happy to live with mum and dad, this generation is very aspirational, with two in five 18-21 year olds (41%) stating they would not be happy if they ended up in a similar financial situation and lifestyle as their parents (cf. 33% of 22-36 y/o).

More socially aware

Despite their daily struggles, young Aussies care about the world they live in and are more socially aware than previous generations. The research found that climate change (18-21: 26%), gender equality (15%) and racism (12%) are issues that are high on young millennials’ agenda. The report also revealed that almost one in five (18%) 18-21 year olds already regret not making more of a difference in the world (cf. 22-36: 12%; 37+: 10%).

External Trends Impacting the NFP Sector in 2017

The year 2017 has begun in an environment of perplexed global sentiment. From Brexit to the election of President Trump, the last 9 months have been far from a smooth ride on the world stage, showing a trend towards growing isolationism and increasing uncertainty.

At the national level, for most advanced economies, this uncertainty has bred an increase in nationalism, and a move away from globalisation. In Australia, our response – in part fuelled by our strong work ethic and historic undercurrent – makes us all just want to ‘get on with it’ and get the job done.

For the not for profit sector, this means working hard at strategic initiatives, managing external risk, and taking bold initiatives to engage donors. Our conversations with the NFP sector at this time of year often involves developing strategic brand tracking to measure public engagement, or testing specific brand assets to develop powerful advertising campaigns.

Yet, before delving into the tools of marketing and communications, it is critical that NFPs grasp the trends and undercurrents taking place in the external environment, particularly those that impact donor giving. Here are three trends we feel are critical for the NFP sector to grapple with in 2017:

1. Charity saturation and the need for brand differentiation

According to JBWere’s Cause Report (2016), Australia has 56,894 NFP organisation, one NFP for every 422 individuals. The number of not for profit organisations has doubled every 20 years over the last 60 years – and despite cancelling and closure of some charities by the ACNC, there are still around 10 new charities established every business day.

2. Overall decline in public giving necessitating new fundraising initiatives

Charitable giving has been lower in Australia in 2016 than in years prior. The NAB Charitable Giving Index indicates that national giving is down, by a decrease of 0.3% growth in the 12 months leading up to Aug 2016. This compares to 5.1% growth a year earlier. While there has been resilience in the Australian economy during this time, consumers are more cautious than before, reflected by these figures.

3. Younger generations giving less and seeking experiential engagement

60% of Australian donors agree that charities will face a more difficult future as younger generations don’t seem to volunteer in an ongoing way or give as much as the generations before them (McCrindle Australian Communities Trends Report, 2016). NAB data shows that those aged 15 to 24 give just $135 on average, annually, to charities, compared to those over 65 who give $452 on average.


A number of these trends are explained by a rise in the cost of living across Australia. Take Sydney housing as a case example of the growing cost of living pressures. In 1975, Sydney house prices were just 5x average annual earnings. By 1995 they had risen to 6x average annual earnings, but today – when taking the average annual salary of $80,000 per year and the median house price of well over $1 million – the average house price is 13x the cost of an average annual full-time salary.

Australian donors are finding it more difficult to give, and to give regularly. As the traditional, dependable, regular donor shrinks as a proportion of all donors, new types of donors are emerging –brand responders and opportunity givers.


Brand responders and opportunity givers donate sporadically, in an ad-hoc way. These types of donors are still more likely to give to a single charity or cause than to multiple causes, and have a strong preference for a particularly cause or charity.

Through speaking with more than a dozen NFP experts, 54 donors face to face, and surveying 1,500 Australians, we have identified four key next steps for the charitable sector to take into account in 2017:

1. Develop Multi-Tiered Levels of Engagement

Donors want to be involved with charities, but on their own terms. Rather than fixed contracts, they desire flexible giving and varied involvement. The demand for personalisation is growing as donors expect charity engagement suited to their age and life stage.

2. Build Communities for Social Impact

Australian donors desire to be part of a community of activists that bring about social change. They want to be involved in something bigger than themselves, knowing that together they can make a difference. This is not just ‘clicktivism’, which is seen merely as a form of virtue signalling through web-based activist organisations. Globally, networks like and have created opportunities for real-life engagement of social issues, facilitated first through online platforms.

3. Communicate Results in Real-Time

Donors want real-time results and transparent reporting of admin costs. Platforms such as now enable donors to give directly to an individual living in extreme poverty via mobile giving. KIVA, a lending platform facilitating crowd-sourced micro loans across the globe, displays the giving of loans in real-time via an interactive world map. When donors have this type of visibility, trust and engagement follow.

4. Create Fun and Engaging Experiences

The donor of the future is looking for participation and memories created through experiences. Nearly half (46%) of 18-29 year-old Australian donors have volunteered for a charity (compared to 31% of 30+ donors), and they are looking to do so in new, fresh ways. This is not just contained to events and a physical presence at sporting events or music festivals. Many young donors (1 in 4 of those aged 18-29, compared to just 11% of 30+ year-old donors) prefer the creative challenge of conducting their own fundraising events, providing them with the opportunity to harness their unique gifts and talents for a great cause.

Understanding Generation Y Globally and Locally

Generation Pessimism

We think of the younger generations having youthful idealism and optimism yet the 2017 Global Millennial Study by Deloitte shows that the 20’s and early 30-somethings are not feeling optimistic. Just 1 in 4 believes the year ahead will see an improvement politically and again a minority- only 1 in 3 believe we will see an uptick economically.

Where’s our share?

While it is little surprise that their number one concern is terrorism/political tension (56% are concerned), the second biggest concern (43%) is income inequality. There is a strong feeling amongst Generation Y (Millennials) that they are being left behind in this era of flat wages growth and massive home and living cost increases. Our recent ABS income and wealth analysis shows that Gen Y as a whole have 7% of Australia’s private wealth while they are more than twice this (15%) of the population while the older Boomers have an economic share three times that of their population share. There is a growing series of forecasts indicating that this may well be the first generation since the Great Depression which will end up behind their parents economically.

Big challenges but are they too big…

This study shows that Millennials, particularly in the developed world feel somewhat disempowered with a sense of high responsibility yet low influence to shape the challenges of the environment, social equality and direction of the country. They are key contributors to society and believe that working within the system rather than radically fighting against it in a revolutionary approach is the best way forward.

Moving on…but to full time roles

Almost 1 in 2 (48%) expect to leave their current role within 2 years while less than 1 in 3 (31%) plan on still being there in 5 years. While the gig economy sounds exciting, almost three times as many (70%) would prefer full time work than a freelance work life (25%). Yet the challenge for Australian Gen Y’s is that while unemployment is still quite low (5.7%), the workforce is trending away from full time roles. In the last year, the Australian economy has added 130,000 part time roles but lost 40,000 full time roles.

The dot com kids see the downside of tech

Millennials are more negative than positive when it comes to technology particularly regarding the impacts it is having in the workforce. While it aids productivity, economic growth and flexibility, the majority of this generation believe that it will force them to retrain (51%) and that it is making the workplace more impersonal and less human (53%).

But they are warm towards Gen Z

The new next generation (Gen Z, born since 1995) is well regarded by Gen Y with most Y’s (53%) believing that the next generation will positively transform the workplace. They also believe that Gen Z are well equipped and “futureproofed” in the workplace because of their creativity, flexibility and engaging leadership style.


2016 Australian Communities Forum Recap

Last Thursday, McCrindle Research and R2L&Associates were proud to present the Sydney Australian Communities Forum (ACF) at Customs House in Sydney. The ACF featured 15 brilliant speakers and 4 jam-packed sessions.


We began the day with tea and coffee on arrival before kicking off our first session, which focused on the research results from the Australian Communities Trends Report into Australia's not-for-profit sector. Before we launched into the findings we received a warm welcome from the honourable Catherine Cusack MLC, Parliamentary secretary to the Premier of NSW, and Professor Kerryn Phelps AM, Deputy Lord Mayor on behalf of our principal event sponsor, the City of Sydney.

SESSION 1 - introduction

Mark McCrindle opened Session 1 with an introduction to Australia's generational landscape and gave a snapshot of the key factors influencing Australian communities and some surprising findings from the just-completed Australian Communities Report. Mark provided an overview of giving in Australia, indicating that 4 in 5 Australians give financially to charities / not-for-profits, and that 1 in 4 give at least once a month.

McCrindle Team Leader of Analytics, Annie Phillips continued to share about the quantitative insights from the research, identifying the top 7 causes Australians support (Children's charities, medical research, animal welfare, disaster response in Australia, disability, homelessness and mental health), the 5 charity essentials and the top communication channels. Annie also provided an explanation of the Net Promotor Score (29) and Net Culture Score (21) for the sector, which were both very high.

Sophie Rention, Research Executive at McCrindle then communicated some of the key qualitative findings from the Australian Communities Trends Report. Sophie highlighted the key blockers (e.g. complex giving process) and enablers (e.g. personal connection) to charitable giving for Australians, as well as the next steps for charities including creating multi-tiered levels of engagement, community building, effective communication of results and fun and engaging experiences. 

We then heard from John Rose, principal at R2L&Associates about what this research means for community organisations and how they can best respond to the findings. In his insights and applications John reminded our delegates that in the midst of changes in the marketplace, trust and relevance is essential. John then presented 5 key issues for charities to keep in mind when engaging with the ever-changing supporter which included aligning, defining, communicating, engaging and leading.

Each of our delegates also received a copy of The Australian Communities Trends Infographic which contains the top line findings from the national study into Australian giving and how charities can engage.


SESSION 2 - keynotes

After a networking break over morning tea Eliane Miles, Research Director at McCrindle shared an engaging keynote presentation on Leading teams and managing change in transformative times. In the post linear, post literate and post logical workforce, Eliane reminded us that to engage and inspire our workplaces we need to ensure a culture of contribution, challenge and celebration within our teams. To attract and retain, to lead and inspire, we need to cultivate authenticity. 

Our next keynote, Josh Hawkins emphasised the importance of creativity in social media and marketing campaigns. Josh showed us that creative and fun campaigns are the ones that get cut through. Josh also inspired us to be authentic with our marketing and leadership to under 30's. Through humour, engaging videos and key takeaways, Josh's presentation reminded us that when you "Give someone a task you'll get what you ask for". But when you "Give them a vision you'll get more than you could ever ask for". 

Our final keynote speaker before lunch was Ivan Motley, found of .id The Population Experts. Specialising in using data to inform decisions and shape the future, Ivan and his team talked us through how analytics can shape the quality of education, housing, health, the environment and education. Using some practical case studies, the id. team showed us why we should be using local data to understand our communities, and how information and data can help transform communities.

SESSION 3 - streams

Stream 1: Understanding Australian Communities

In this stream Geoff Brailey, Research Executive at McCrindle began by giving an overview of the next generation of volunteers and donors, and tips on how to engage and motivate them. This was followed by Nic Bolto who encouraged us to do the hard work as leaders and how to effectively implement insights in organisations. Our last stream speaker for this session was James Ward, a Director at NBRS Architecture who showed us, through a case study, how understanding spaces and building communities can help to improve people's lives.

Stream 2: Engaging Australian Communities

In Stream 2, McCrindle Team Leader of Communications Ashley McKenzie began this session by giving practical tips and insights on how to communicate complex data in message saturated times. Following on was Salvation Army officer Bryce Davies who shared how The Salvation Army build community in areas of social challenge by creating communities focused on respect, encouragement and belonging. Our final stream 2 speaker Greg Low, co-founder of R2L&Associates gave us five essentials to make your next marketing or fundraising campaign thrive.


Following afternoon tea and some great networking, we gathered back together to hear from our last two speakers, Caitlin Barrett from Love Mercy and Andy Gourley from Red Frogs. 

Caitlin Barrett, CEO of the Love Mercy Foundation kicked off our afternoon session by telling us the engaging story of how Love Mercy was founded after Australian Olympian met Ugandan Olympian and former child soldier Julius Achon. After sharing the vision and mission of Love Mercy, Caitlin shared how they engage the community through telling personal stories, the importance of finding the right audience for the right story and telling the right details to provide an experience.  

Our last speaker for the day was Andy Gourley, founder and director of Red Frogs Australia. After having founded Red Frogs in 1997, Red Frogs is now the largest support network in Australia for Schoolies, festivals and universities. Through the use of engaging stories and hard-hitting realities, Andy effectively communicated how Red Frogs was founded and the crucial role they play in safeguarding vulnerable young people at events like Schoolies and festivals.

Terrence has previously been a presenter on Channel 10 (the Circle), Chanel 9 Morning and also live T.V host on TVSN. Andy Gourley

Andrew Gourley is the Founder and CEO of Red Frogs Australia Chaplaincy Network. He started the Red Frog Program in 1997, after seeing the need for a chaplaincy service to safe guard teenagers and young adults. This Chaplaincy Network is now the largest support network in Australia for schoolies, festivals and universities students. Currently the Red Frog Chaplaincy program for Schoolies is located in 17 different locations around Australia and coordinates over 4000 volunteers to run its programs.

Nic Bolto is an executive coach and consultant specialising in entrepreneurship, strategy execution and change. Nic assignments have included senior government, corporate and not for profit change projects including Sanitarium Health and Wellbeing, The Salvation Army, Bupa and the NSW Baird government with Minister Dominello's recent value rediscovery for their social health portfolio. As a Churchill Fellow, Melbourne Business School graduate and Fellow of the Australian Institute of Company Directors, Nic brings significant expertise to the acquisition of goals that are important to community and the people within them, to organisations, to charities and to their donors.

Caitlin Barrett

Caitlin is the founding CEO of Love Mercy, and has a passion for Love Mercy's women in Uganda and about bringing about real change within communities in poverty. Caitlin was committed to setting up the Love Mercy Foundation when Olympic runner and Love Mercy Founding Director Eloise Wellings came back from her first trip to Uganda after meeting Julius Achon and navigated the minefields of the not-for-profit sector. Caitlin worked in a volunteer capacity for three years until becoming the first paid full-time staff member in 2015.

James Ward

James is a Director of NBRSARCHITECTURE and a member of the Executive Leadership Team. James' strength is in understanding complex situations and developing management strategies to guide the development of improved outcomes that can change the way people think and live. With a strong background in senior executive management and strategic planning in both for-profit; fast moving consumer goods and the not-for-profit industry sectors, James has been involved with many varied commercial situations.

Ashley Fell

Ashley Fell is a social researcher and Team Leader of Communications at McCrindle. As a trends analyst she understands how organisations can communicate with the emerging generations to effectively engage and motivate them. From her experience in managing media relations, social media platforms, content creation and event management, Ashley is well positioned to advise how to achieve cut through in these message-saturated times. Bryce Davies

Bryce has been a Salvation Army Officer for 22 years. For 9 years he worked in The Salvation Army Bridge program focusingon Drug and Alcohol rehabilitation in both Adelaide and Brisbane. In recent years Bryce has headed up an inner city drop in space in Fortitude valley in Brisbane that has evolved into a dynamic and functional community with a broad and effective raft of services. Bryce is now based in Sydney heading up a new project called “Communities of Hope” Assisting Salvation Army leaders develop welcoming and authentic community life.

A Snapshot of the Changes Transforming Real Estate

Change. It’s happening all around us, and it’s easy to be intimidated by the scope and scale of it, but if we can observe the trends and the shifts, then we don’t have to become victims of change but rather we can proactively respond. That’s what’s key. Having the confidence to move forward strategically and proactively, to embrace the trends rather than hide from them.

Earlier this year Mark McCrindle presented Understanding the Times, Shaping the Trends: A Snapshot of the Changes Transforming Real Estate at the Real Estate Institute of Victoria National 2016 Conference. Here are some of his thoughts on trends shaping the Real Estate Industry.

How are generational differences impacting the REAL Estate industry?

Generationally, it is more important than ever to understand the six generations that we have in Australia. While the younger generations might not be active clients in terms of real estate vendors, they do influence parental purchasing and decisions a lot.

We can sometimes pre-qualify people based on our perception of where they’re at in their life stage, but actually there are a lot of people in their late 70’s who are still active in property, perhaps downsizing to buy their next place. Then you’ve got someone in their early 20’s who’s maybe not buying their own place, but perhaps looking at an expensive home because they will be living in that home with their parents. We have to understand the diversity of the generations and all of them may well be active influencers in the buying decision.

Do you have any recommendations on how the Real Estate industry can engage their community?

Sometimes the best connections are actual connections, not just personal ones. The events, the openings, the events where we invite the community along and talk about the area and what’s happening. That brand experience, where people can come to meet and greet with free pizza or cocktails, that sort of thing is what works well, people are looking for that social interaction.

Any tips for those working in real estate?

Well I’d sum it up with the 4 R’s of Real Estate in the 21st Century:


Keep it real and authentic


To adjust and adapt


Keep it relational in terms of how we connect


We can’t just rely on yesterday’s wins, we have to adjust and adapt to remain responsive to the needs of today
